Thanks everyone for your replies. I think i have a plan here: ill try to use thermal pate to find out its not enough to help with overheating and as soon as it will be warmer outside and overheating will bug me more (if) ill make some holes and add some kind of mash. ill update you with results) so basically ill try to do everything to avoid holes(as suggested here) and if it will be not enough - ill go all in with holes.
Regarding diy sleeves - in my head this will be easy(hah as always and then its fucking nightmare) if correct urethane will be found - i plan to 3d print outer shall and use motor itself for molding. But this is far away as my current sleeves are in really good shape so far
